“德化和我们家乡一样，文化底蕴深厚，是陶瓷艺术创作的乐土。”2013年，经泉州工艺美术职业学院的艺术同仁介绍，祖籍河南安阳的张晨熠来到德化，入驻德化县“瓷谷仙境”，开始追逐陶瓷艺术创作梦想，他结合家乡“三星堆”、青铜器等文化元素创作的作品，丰富了柴烧创作题材。

陶瓷产业是德化的支柱性产业。产业要发展，人才是第一资源。近年来，德化扎实推进“政校企”三方合作，积极打造就业创业平台。位于瓷谷仙境的“三创园”就是当地推动泉州工艺美术学院联合浔中镇共同打造的创业创新创优平台。如今在“瓷谷仙境”，像张晨熠一样，来自海南、河南、天津等全国各地的年轻陶艺师，在此已建立80多家陶瓷艺术工作室，散落在田野间、竹林里、树林中、山坡上、小溪旁……“瓷谷仙境的柴烧氛围很好，现在形成80多家柴烧工作室、超百名陶瓷手艺工作者的集群，很适合年轻的手艺人来这里生活、创作。”张晨熠说。

据德化县委人才办相关负责人介绍，对应最新的招工引才实施方案，留在德化创新创业的大学生，可享受生活补贴和入驻各类创业平台的租金补贴等，“措施实，力度大”。截至目前，瓷谷仙境已遴选2批共30个创业项目团队入驻，首批入驻的15家创业团队带动100多名毕业生留在德化就业创业。

“德化这座城市很包容，非常适合年轻人来创业。”郑建冰、王冬燕夫妇毕业于福州大学工艺美术学院，2011年在导师的指引下来到德化开始陶瓷创作。从零开始学习陶瓷烧制、生产，郑建冰说，这一路走来，得到了德化陶瓷同行的许多帮助、指点，才能在短时间里熟练掌握陶瓷烧制流程。

让郑建冰夫妇俩更坚定留在德化创业，还有当地政府大力打造的宜居宜业软环境。几年前，德化专门为留德创业的陶瓷年轻艺术家搭建稳定的交流学习平台——新秀园，郑建冰夫妇成为首批入驻园区的陶瓷“新秀”之一。“园区就像个大家庭，大家经常在一起学习、交流。”采访当天，王冬燕刚刚参加完泉州市陶瓷行业职工技能竞赛，而前不久，清华美院的老师曾在新秀园开设沙龙课程，为年轻艺术家授课，“大家在这里分享经验、共同成长，而不再是孤军奋战。”

2019年，郑建冰、王冬燕夫妇俩都评上了高层次人才。子女就学享受优先安排、每年一次免费全身体检、每年一次石牛山免费疗养之旅、三年免租金人才房居住……“实打实的举措，让我们可以没有后顾之忧，潜心创业创作。”对于德化当地暖心贴心的人才政策，夫妻俩十分感动。

来到德化创业十余年，祖籍江西的欧阳兆坤如今已是德化陶瓷装饰领域的一个标杆。
Coming to Dehua to start a business for more than ten years, Ouyang Zhaokun, whose ancestral home is in Jiangxi, is now a benchmark in the field of ceramic decoration in Dehua.
“德化白瓷瓷质温润细腻，是各类陶瓷产品中的潜力股。”2007年首次踏足德化，欧阳兆坤就“爱”上了德化白瓷，并决定留下来创业。此前曾在景德镇从事陶瓷创作的他，窥探了德化陶瓷产业的空白领域——陶瓷装饰、手绘，“不是没有市场，而是做的人少”，于是他决定发挥国画专长，在白瓷上作画，并逐步打响了自己的手绘品牌。2017年，欧阳兆坤开班教学，目前，他带的徒弟已有60多人，多数在陶瓷装饰、手绘领域已能独当一面。

So he decided to use his expertise in traditional Chinese painting ,to paint on white porcelain, and gradually started his own hand-painted brand. In 2017, Ouyang Zhaokun opened a class for teaching. At present, he has more than 60 apprentices, and most of them have been able to stand alone in the fields of ceramic decoration and hand-painting.
“文化附加值高的产品市场更为广阔。陶瓷产业要高质量发展，需要更多的设计、营销人才。”欧阳兆坤的观点，与金马车陶瓷团队负责人徐建勇不谋而合。近年来，徐建勇先后策划运营了“百态观音·慈航普渡”“百将翰墨·精忠报国”“百态弥勒·大慈予乐”“百福”等陶瓷文创项目，成为德化陶瓷文创较有影响力的运作案例。

近年来，德化着力引进紧缺人才，深入实施“七大人才工程”，分行业分领域推进各支人才队伍建设。立足陶瓷产业技能人才队伍现状，当地政府从陶瓷技能人才引进、培养、使用、评价、激励、服务全链条入手，力争打造一支规模大、结构好、技能强、素质优的陶瓷技能人才队伍。
